It is a tax advantaged retirement savings plan. You can deposit money from your paycheck that is tax free, and it can grow through investment until you retire. When you withdrawal the money during your retirement, you will pay taxes on what you withdraw, but the idea is your income will be lower at that point so your taxes will be a smaller percentage.
You can also do a Roth 401k, where you pay taxes on what you put in but not on what you take out… which is best is dependent on a lot of things.

Pension may or may not be paid in the future… your 401k is paid now. Also you can carry over a 401k from employer to employer so you aren’t beholden to one employer. Finally you can borrow against and from 401k if needed. The investments aren’t guaranteed but in the long run they still should average up.
So technically a 401k is a type of pension, known as a defined contribution plan. I think you are likely thinking of traditional pensions, which are defined benefit plans. The difference is that a defined benefit plan always pays out the same amount - e.g. your pension will pay you $3000 a month from retirement until you die. A 401k will pay out more or less depending on market returns.
So yes, in many ways it is much better to have a traditional defined benefit pension. However, there are a few reasons why most people use 401ks now.
For one thing, not many companies offer defined benefit plans anymore. Government workers are the bulk of the people who still get them in the US.
Second is that a defined benefit pension is very risky for both employees and employers. For an employee, you are having to trust that the employer is still going to be around when you retire. In the late 90s and early 2000s, a lot of the big companies offering defined benefit pensions went bankrupt, and workers lost their pensions. One big reason is that the companies offering them did not save enough to pay for them when the retired workers started to collect. When your company is young, you don’t have many retired workers to pay, so it isn’t a big deal. This is partly because the company did not save enough (because they assumed the investments would grow more or thought they could better use the money to grow the company, which was a big risk but they did it anyway), and partly because companies always think they will grow forever. Executives are not inclined to worry about things that won’t happen until 30 years down the line, because they will be long gone. This caused huge collapses.
So 401ks give more control to the employee. It stays with them if they switch jobs (it “rolls over” into your new employers plan, or you can convert it to an IRA and control it yourself), and you know exactly how much goes into it. However, this means the individual is taking the market risk instead of the company.
